"What Luke? I thought you were an influencer!?! You mean you don't sit on a beach, reading Work Rules and writing LinkedIn posts about what southern Italy has taught you about hyper scale Talent Strategy?"
...No, you bunch of lunatics. I ate Gelato, played with my kids and butchered the beautiful Italian language.

Speaking of which.... If you have ever spoken to a Recruitment Leader in the past couple of years, aside from handing you their CV and asking to borrow some money, they have probably mentioned the importance of Talent Density.
"Talent Density is so cool...OOHH Talent Density, its so dreamy. MMMM Talent Density...it's so macho"
It forced me to ask a simple question.
"Is Talent Density total bullshit?"
So...Is Talent Density just a bunch of bullshit?...Yes.
Jokes...can you imagine if that was the whole newsletter?
The answer is "No, but"
Let’s break down talent density. What is it? where the hell did it come from? it's benefits, potential downsides, and how to actually practically prepare your organisation to leverage it effectively.
What is Talent Density?
Talent density comes from Reed Hastings, the co-founder and CEO of Netflix, in the book "No Rules Rules: Netflix and the Culture of Reinvention." It was co-authored with Erin Meyer and it basically refers to the concentration of top performers within your team.
High talent density means a greater proportion of high achievers, which can lead to increased productivity, innovation, and overall business success.
Ok seems straight forward, more high performers means more...performance. not exactly blowing my mind just yet. So what are the key benefits?
Benefits of Talent Density
- Performance Boost: High talent density does actually correlate with better business performance. Netflix’s revenue per employee is significantly higher than competitors and attributed this to their focus on talent density Check out JOSH BERSIN s superb article here. Innovation: A dense concentration of talent fosters a creative and dynamic work environment, driving continuous innovation. Competitive Edge: Having a team of high performers ensures agility and resilience.
I'm comfortable with all that, but here's my recruitment fly in the business ointment... The pursuit of exceptional talent is not new.
Our hiring managers have been pushing for "A-Players" for years.
In practice, as recruiters, we know that for the majority of business who don't pay in the top 25%, no amount of discussions about talent density will change a thing.
So if your business focusses its talent strategy around talent density as a guiding principle. If implemented incorrectly, it can lead to costly problems down the line.
Potential Downsides
- Burnout: The pressure to maintain high performance can lead to employee burnout. Studies show that high-stress environments increase the likelihood of disengagement (JOSH BERSIN). Alienation: Employees who aren’t 'top performers' by the criteria of the company may feel undervalued, leading to reduced morale and increased turnover. Unreasonable hiring requirements : focussing on only high performers in talent acquisition can lead to candidate requirements that are so high, the business cannot grow at the agreed upon pace and you have chucked out a huge population of relevant candidates for "not being talent dense??" this leads to enormous cost per hire and potentially missing investment milestones.
Ok so it's good, but if you do it poorly, it can be terrible, I got it.
So how do you implement an organisational culture that nurtures talent density? What's the "good way"
Firstly, if the below pieces aren't in place, your business isn't mature enough to focus on talent density. Focus on smaller, more foundational pieces that will help you nurture a culture of talent density.
Preparing for Talent Density
- Strengthen L&D: You need a robust Learning and Development team to support continuous growth and skill enhancement. You cant go out an kidnap 100 "A-players and you probably cant pay them all top dollar, so if you don't have robust L&D, don't even start on Talent Density. Foster Continuous Improvement: Cultivate a culture where all employees are committed to personal and professional growth. Develop Performance Management: Implement clear metrics and feedback mechanisms to support transparency and fairness. don't change it every year. if employees don't think that this new model is going to last a year, they wont commit to it. so find something simple that works where you can gather data effectively and stick with it. Enhance Engagement: Create programs that foster employee engagement and promote a healthy work-life balance. Promote Inclusive Leadership: Equip leaders to manage high-performing teams, fostering collaboration and inclusivity. Also actually train them. A recent poll said that 80% of managers have had no management training. Would those people be able to nurture a culture of talent density without support? Probably not. Scalable HR Practices: HR processes can support a high-talent-density environment, from recruitment to onboarding and ongoing support.
So there you go...
Talent density can drive awesome performance and innovation. BUT, it’s crucial to balance high expectations with support and inclusivity.
Strengthen your foundations and you’ll create an environment where talent density can truly thrive.
Failing that, you know...rope, car boot.
